旅館員工流動率高,需長時間工作、配合輪班且薪資偏低,若缺乏高度的工作熱誠,再加上長期的工作壓力,可能導致工作倦怠的產生,而降低個人的幸福感受;當壓力事件產生時,個人會尋求管道來調適,目前已有許多研究證明休閒是調適壓力與保護健康的重要策略。休閒調適影響身心健康及幸福感的模式包含:獨立模式、直接模式及間接模式。期望藉由本研究了解,國際觀光旅館員工是否運用休閒調適信念及休閒調適策略降低工作倦怠,並提升幸福感,及其影響的模式為何。因此提出本研究目的:(1)國際觀光旅館員工的休閒調適信念、休閒調適策略、工作倦怠程度及幸福感的現況。(2)建立適合國際觀光旅館員工之休閒調適信念、休閒調適策略、工作倦怠與幸福感之模型。(3)檢測國際觀光旅館員工之休閒調適信念、休閒調適策略分別影響工作倦怠及幸福感之路徑模式。本研究抽取北、中、南、東之國際觀光旅館共28間,利用問卷調查法,共發放470份問卷,實際回收395份,有效問卷為352份,有效回收率為75%。以SPSS 17.0進行資料之描述性統計及信度分析,再採用AMOS 7.0軟體進行結構方程式模型,驗證變項間的線性結構關係。 研究結果在整體模式中發現休閒調適信念可正向提升休閒調適策略,但休閒調適與工作倦怠獨立影響幸福感;進一步從休閒調適信念模式發現,休閒賦權可直接提昇幸福感,而在休閒調適策略模式中,提升正面情緒的休閒可直接增加幸福感,也可透過降低工作倦怠,間接提升幸福感;而工作倦怠的存在會直接降低幸福感。透過本研究證實工作倦怠會導致個人幸福感下降,若存在休閒調適信念可幫助增加幸福感,但藉由休閒調適工作倦怠的作用僅部分成立,有待未來研究進一步驗證。 Hotel employees have high turnover rates owing to their long working hours, working in shifts, and relatively low wages. The lack of enthusiasm and chronic stress may lead to burnout and a low sense of well-being. When faced with stress, one may find a way to cope with it. Research findings have shown that leisure influences coping with stress and maintain a healthy working environment. The models affecting physical and mental health as well as well-being include independent model, direct model, and indirect model. The study aims to discover whether the international tourist hotels adopt leisure coping belief and leisure coping strategies to reduce burnout and enhance the sense of well-being. Motivation for and goals of the present study:) (a) the leisure coping belief, leisure coping strategies, burnout rate and well-being of the employees of the international tourist hotel; (b) to establish a model of leisure coping belief, leisure coping strategies, burnout and well-being; (c) to examine the path models of leisure coping belief, leisure coping strategies on burnout and well-being of the international tourist hotel employees. The study randomly selects twenty-eight international tourist hotels across the island, and distributes 470 copies of questionnaires. 395 copies are retrieved, 352 of which are valid. The response rate is 75%. SPSS 17.0 is used to generate descriptive statistics and reliability analysis. AMOS 7.0 is run to compute structural equation models to test the linear relationship between the variables. The overall model quality section shows that leisure coping beliefs enhance regulating function of leisure coping strategy. Leisure coping and burnout are independently affecting the well-being of employees. A direct effect model assumes that leisure coping beliefs directly romote health regardless of stress levels. The positive impact on wellbeing comes partly from the process of leisure empowerment, in turn, may operate as a buffer to moderate the impact of employees' stress on psychological health and well-being and provide an opportunity for the re-establishment of meaningful relationships. By having positive leisure mood enhancement, may directly increase the well-being, on the other hand, it can also reduce burnout. In this study, confirmed burnout decreased sense of personal well-being. Leisure coping belief not only helps improve a person's well-being, it affects the immune system. However in this study, the role of leisure as a coping strategy on burnout only partially established, future research on leisure should recognize the multifaceted types of leisure stress-coping and the complex reality of stress-coping processes or mechanisms.
