從過去到現在,非營利組織在社會中一直扮演著非常重要的角色,但也由於社會的不斷變遷,更多的因素衝擊著非營利組織的營運與生存,也因此使得非營利組織對變革管理的需求更加的殷切。本研究以台北市某教會為例(A教會),應用組織變革理論,以Kotter 的變革八步驟為基本概念,探討非營利組織如何透過組織變革來因應環境變化,確保組織得以永續經營,包括組織變革的起因、過程產生抗拒的原因,克服抗拒的方法,變革成功的因素等。本研究透過個案訪談的方式來蒐集資料並加以彙整,主要研究結論如下:(一) A教會三次變革過程採用的方法、要領和Kotter 變革八步驟所提示的相當符合,證明Kotter 的理論是可以應用在教會組織變革成長上。(二)A教會變革過程的經驗也確認了教會增長理論強調的“牧師”是教會變革增長最重要因素。牧師的品格、感召力、領導力、堅定的意志力、溝通協調能力、策略規劃能力、判斷力。對信仰生命態度的正確與深度,在在都影響教會變革的成功與否,而Kotter 的變革八步驟中的每一步驟都指出“領導者”的重要。(三) A教會的研究中顯示教會畢竟是非營利組織(志願性團體),所以在企業組織、政府組織中可使用的「獎、懲手法」並不能套用在教會中,所以教會組織變革要成功需要「更強的說服力」和「更多的耐性」,否則就容易功虧一簣而產生教會停滯。 From the past to the present, non-profit organizations in society has always playeda very important role, but also because of the changing of society, the more factorsimpact on the operation and survival of the non-profit organizations, and thereforedemands the non-profit organizations makes more efforts on change management .Inthis study, a change church in Taipei (A Church),we used as example to see how theyapply organizational theories,(mainly Kotter's eight steps) to go throughstagnation-breakthrough-growth process. We use this this example to explore hownon-profit organizations go through organizational changes in response toenvironmental change, to ensure that the organizations can be sustainable development.Our discussion includes the causes of organizational change, the resistance in theprocess, the means to overcome the resistance, and the success factors oftransformation.This research uses case interviews and other means to gather information. Researchfindings and suggestions are as follows:1.In three times of transformation of church A, the method and principles they used wasquite fit with Kotter’s theory. This proves that the transformation theory can beapplied in the growth and transformation of church.2.The experience of A church affirms that: “Postor” is the key factor of the success oftransformation and growth of church. This point is also emphasized by church growththeory very much. Pastor’s character、leadership abilities、strong will、communicationability、strategic planning ability,…etc which all can influence the success or failureof transformation very much. Every steps of eight steps of Kotter’s transformationprocess needs capable leaders to accomplish.3.The study of A church shows that church is a Non-profit Organization (volunteergroup) ,so the “stick and carrot” method can’t be applied in the church the same asbusiness and government. In the process of transformation of church ,“strongerpersuation” and “more patient” is very important, otherwise, the transformation willfail and become church stagnation .
