中華郵政股份有限公司為增加競爭力,提高經營績效於2003年完成公司化,郵政公司化後帶給員工龐大的工作壓力衝擊,公司化歷經九年,對郵政公司經營的影響層面是正面的助力或負面的阻力,以及公司在經營策略、壓力管理上應如何因應,以提升員工工作滿意度,提高郵政服務品質,是郵政公司在經營上值得深究探討的課題。 本研究以中華郵政公司為案例,以全國主要郵局在職員工為研究對象,採問卷調查以便利抽樣方式蒐集研究資料,共收到379份有效問卷,利用SPSS統計軟體進行因素分析、信度分析、迴歸分析等統計方法,針對公司化後工作壓力增加對員工產生的影響,透過員工情緒失調、自我效能,與工作滿意度間的關聯性,藉此對郵政員工在面對工作壓力研究理論上有較完整的探討。本研究主要發現:一、 挑戰性壓力與障礙性壓力對工作滿意度皆呈負面影響。二、 情緒失調在挑戰性壓力及障礙性壓力與工作滿意度間具調節效果。三、 自我效能在挑戰性壓力及障礙性壓力與工作滿意度間具調節效果。 In order to enhance the competitiveness and to raise the operational efficiency of the company Chunghwa Post Co., Ltd finished the privatization process in 2003. After privatization of the company the employee felt tremendous impact of work pressure. The privatization was a nine-year process. Whether the influence of such process on operation of the company as a positive driving force or negative resistance and how the company would cope in the areas of operation strategy and stress management for increased employee satisfaction and better postal service quality are topics worthy of in-depth study for the operation of a postal company. This research uses Chunghwa Post Co as the study case and the employees of major postal offices throughout the country as research object. Research data were generated by convenience sampling from questionnaires collected. With 379 questinnaires collected SPSS statistical software was applied to perform several statistical analyses such as factor analysis, reliability analysis and regression analysis. To study the impact of privatization of the company on employee, the correlation between employee emotional dissonance, self-efficacy and job satisfiaction was analyzed. Through this analysis a theory on how postal workforce faces work pressure was thoroughly explored. Major findings from this research are:1. Challenge or Hindrance stressor has negative impact on job satisfaction.2. Emotional Dissonance has moderator effect on the correlation between Challenge or Hindrance stressor and job satisfaction.3. Self-efficacy has moderator effect on the correlation between Challenge or Hindrance stressor and job satisfaction.
