    摘要註: 保全業是一種特許行業,保全業是以保障人、物、設施之安全,並透過契約來達成任務之特定民間組織所經營之服務性產業。而台灣目前保全業者素質良莠不齊,常因為業務競爭而進行競價、削價策略,導致保全人員大幅替換、教育成本提高及工作成效不佳,導致無法達成營收目標。因此如何提昇保全人員的績效並兼顧保全業者的企業形象是當前重要的課題。本研究目的在於探討管理幹部的領導行為對保全人員的工作價值觀及工作績效之影響。並了解領導行為如何有效提升保全人員的工作價值觀及工作績效,最後達到公司預期的目標。本研究結果發現領導行為、工作價值觀、工作績效與人口統計變量之間皆呈顯著正向關係,管理幹部的領導行為會影響員工的工作價值觀及工作績效。因此保全產業的企業如果要改善公司的整體工作績效,需要先從管理階層的領導行為開始做起。結構性領導對於保全員工的工作績效表現影響較高,尤其是在團隊合作與專業能力培養上,更需如此;而在員工的工作能力培養上,可以結構性與體恤性領導同時並進,由此會帶來一加一大於二的訓練效果,提高整體員工的專業能力。 Security industry is one of licensed industries. In addition, it is a service industry that operates by specific private organizations and they use contract to achieve certain tasks of protecting personnel, things and facilities. In Taiwan, the quality of security companies is varied currently; they frequently carry out the price competition and reduction strategy due to business competition which will cause a great replacement of security personnel, a rise of education cost and poor work effectiveness to result in a failure in achieving their business goal. Therefore, how to improve security personnel’s performance and maintain corporate image for security industry at the same time is an important subject at present. This study intends to explore the influence of management cadre’s leadership behavior on security personnel’s work values and job performance. Also it tries to understand that how leadership behavior is able to effectively improve security personnel’s work values and job performance, and then achieves company’s expected goal. The results of this study discovers that a significant positive correlation among leadership behavior, work values, job performance and demographic variable; in addition, management cadre’s leadership behavior will influence employees’ work values and job performance. Thus if enterprises of security industry want to improve their overall job performance, they need to start with leadership behavior of management level. Structural leadership has higher influence on security employees’ job performance, especially the training of teamwork and professionalism. In addition, it can conduct the structural and considered leadership for the training of employees’ work competence at the same time; hence it will have a synergistic effect of training and then improve overall employees’ professionalism.
