    摘要註: 保險公司基層業務主管的定著問題一直都是經營者亟待解決的問題之一。近年來,銀行通路的競爭及保險業的挖角,致使在原公司年資較資淺者容易流失,e 化後客戶對各種資訊更易取得,比較商品的客戶變多,一般業務員不能只靠過去的緣故關係來行銷產品,而必須學習更多的專業知識,配合政府政策必須擁有更多專業證照,致使業務員定著不易,相對地也影響基層主管的輔導成本與培育成本。本研究論文以T人壽保險公司南部事業處之基層主任以上幹部為研究對象,透過個案實證研究,探討人格特質、組織文化、培育輔導、同業競爭對業務主管定著的影響。本研究同時也分析職位對此些關係的干擾效果。本研究分析211份有效問卷,研究發現指出:(一)人格特質與培育輔導對定著程度有顯著影響,而組織文化與同業競爭對定著程度之影響並不顯著;(二)職位對人格特質與定著的關係之干擾效果方面,主任級呈現不顯著,而在襄理、區經理、處經理以上等級則是顯著的 ;(三)職位對培育輔導與定著的關係之干擾效果方面,主任級呈現不顯著,而在襄理、區經理、處經理以上等級則是顯著的。 The appointment intention of primary business supervisors and managers has been one of the most important issues for the insurance firms to maintain healthy human resource. In recent years, on the one hand the increasing resignation is taking place in junior managers with less working years in a company due to the tense competition of banking channels and insurance poaching. On the other hand, the advent of e-business gradually increases the information symmetry, and therefore resulting in a large number of customers with the ability to make comparison among products. Consequently, sales persons have to market their products depending not only on customer relationships, but also on the advanced professional knowledge. These changes lead to a difficulty of appointment intention, such as the increase of the cost of employee training and counseling and the change of firm culture. The research thesis conducts an empirical case study that examines the relationship between appointment intention and individual characteristics, organization culture, training and counseling, and competition for case company (T company). A salient examination is the mediating effect of position on the above relationships. Based on 211 valid samples, the research findings indicate that (1) both individual characteristics and training and counseling have significant impacts on appointment intention; (2) mediating effect on the relationship between individual characteristics and appointment intention shows significant on the managers, but insignificant on supervisor; (3) mediating effect on the relationship between training and counseling and appointment intention shows significant on the manager, but insignificant on supervisor. Discussion and managerial implications are also addressed.
