    摘要註: 企業社會責任議題已成為世界各國普遍討論的議題,很多學者相繼提出企業推行社會責任可帶來包括強化品牌知名度與忠誠度、提升企業形象等效益。過去很少學者探討企業社會責任時是否影響內部員工的組織承諾、組織公民行為影響。 本研究以T公司為個案,並藉由問卷調查,試圖從員工的觀點,瞭解企業社會責任對組織承諾、組織公民行為之間的影響。最後取得240有效問卷進行後續分析。本研究從內部員工觀點,確實發現,企業社會責任對組織承諾、組織公民行為有正向影響;組織承諾也正向影響組織公民行為;而且組織承諾對企業社會責任與組織公民行為之間,確實具有部份中介效果。因此, 企業推動企業社會責任最重要的管理意涵如下:1.加強對內部員工資訊上揭露,定期檢視員工需求,從最核心的價值執行公司治理,才能獲得員工的支持。2.透過內部公開表揚、給予志工假等來獎勵員工的企業社會行為。並推動教育訓練強化企業社會責任價值觀。3.主管以身作責推動企業社會責任相關活動,當利益相衝突時,能以組織利益為優先考量。由組織上到下實踐組公民行為。 Corporate Social Responsibility (hereinafter referred to CSR) has become a common issue which has been discussed all over the world. Many scholars have successively proposed that enterprises’ promotion of social responsibility may yield many beneficial results to them, including the enhancement of brand popularity and loyalty, and improvement of corporate image. In the past, few researches discussed whether CSR would affect organizational commitment of internal employees, and organizational citizenship behavior (hereinafter referred to OCB), which is worth making in-depth exploration. T Company, a manufacturer of color filter, is the case in this study. We tried to explore the effects of CSR on the organizational commitment and OCB by using questionnaire. Finally, 240 valid questionnaires were obtained and analyzed afterward. From the viewpoint of internal employees, results of this empirical research revealed: CSR indeed positively influences employees’ organizational commitment and OCB. In addition, organizational commitment indeed positively influences OCB. Moreover, organizational commitment indeed has a partial mediation effect between CSR and OCB. For this reason, the managerial insights of research on enterprises’ promotion of CSR are as follows: 1. Enhance the information disclosure to internal employees and regularly investigate employees’ demands. Enterprises should implement corporate governance from their core values so as to obtain employees’ support. 2. The corporate social behaviors of rewarding employees via internal public praise and granting the volunteer leaves. Also, enterprises need to promote educational training to enhance their employees’ values of CSR. 3. Supervisors should be responsible to promote CSR-related activities in person; however, when encountering conflict of interests, they should take organizational interests as the prior consideration. Citizenship behavior should be practiced for the entire organization.
