    摘要註: 由於社會的發展與經濟的成長,帶動國民生活水平的提高,國人對休閒方面的需求日益重視,休閒運動被視為生活中非常重要的元素。近年在少子化的衝擊及招生業務壓力下,各大學競爭日益激烈。大學的競爭力除了教師之外,行政人力負責整體後勤幕僚作業,是協助教師提升其生產力的重要因素。目前較少研究將休閒參與、工作壓力、休閒阻礙與工作滿意度一起探討其關聯性與影響力,本研究試圖進一步驗證各變數間之關係,希望藉此了解哪些因素是阻礙大學行政人員參與休閒活動之因子,以及如何提升員工之工作滿意度。透過實證研究,以南臺灣地區大學行政人員為樣本進行問卷施測,共回收203份有效問卷,回收率約50.75%。以描述性統計、因素分析、信度分析、迴歸分析進行統計分析。研究結果發現:1.工作壓力對工作滿意度有顯著之影響。2.工作壓力與休閒阻礙有顯著之關係。3.休閒參與對工作滿意度有正向顯著之影響。4.休閒參與在休閒阻礙與工作滿意度間有部分之中介效果。適度的參與休閒活動程度應可減緩工作壓力,進而提高工作的滿意程度,學校應減輕行政人員工作壓力,鼓勵其多參與休閒活動使身心得到滿足,進而在工作上提高滿足感,藉此研究結論,提供校方當施政上之參考。 The social development and the economy growth lead the improvement of living standard of residents. The needs of leisure are more valued than ever, and leisure activity is now playing an increasingly important role in people's daily lives. Under the impact of the decreasing birth rate and the pressure of student recruitment in recent years, the competition among universities is increasingly intense. The administrative faculty in charge of the overall administrative work of a university is an important factor to enhance the productivity of the teaching faculty at school, making a university more competitive. The aim of this study is to explore and discuss the correlations among leisure participation, job stress, leisure constraints, and job satisfaction, with the hopes to find out the constraint factors for leisure participation of administrative faculties, and the enhancement factors for job satisfaction of administrative faculties. 400 administrative faculty members work in the universities in Southern Taiwan were surveyed with questionnaires as the research subjects. The response rate is 50.75%. Descriptive statistics analysis, correlation analysis, factor analysis and regression analysis are adopted for analyses. The research outcomes are listed as follows. 1. Job Stress would directly affect Job Satisfaction. 2. The relationship between Job Stress and Leisure Constraints is significantly positive. 3. Leisure Participation would directly and positively affect Job Satisfaction. 4. Leisure Constraints would affect Job Satisfaction partially through the mediator variable Leisure Participation. The result of this study is for the reference of the university in managing human resources.
