Flow is a psychological state in which people perform their best and feel their best. The purpose of this research is to develop and begin testing models of individual flow and collective flow in knowledge work settings. Research on flow contributes to theory on flow and to organization theory because it (1) clarifies the indicators and antecedents of flow at both levels, (2) answers calls for research to explain the role of arousal and of social factors in the flow experience, (3) differentiates individual and collective flow, (4) examines the flow construct in knowledge work settings, (5) shows some of the effects that affect has on knowledge work, (6) and integrates motivation and coordination as central but disparate organizational constructs. I test my model of individual flow among engineers and research scientists at Sandia National Laboratories. I develop a model of collective flow by collecting data from newsroom employees at daily newspapers. The results of my first study reveal that flow occurs among knowledge workers in organizational settings, that cognitive and affective antecedents both affect the flow experience, and that both energetic arousal and tense arousal (positive and negative affective experiences) affect flow experiences. My second study is only exploratory in nature, but suggests initial support for many of the same relationships between flow and its antecedents that exist at the individual level. It also suggests that the variables of participation and of the importance or meaningfulness of a collective goal may play important roles in creating the collective flow experience. I use these findings and others, in conjunction with existing literature on collective flow to propose hypotheses for collective flow that can be tested in future research.
