Summary:	本文從理論面探討不同的誘因機制如何影響大學教師在研究和教學上的投入與產出。本文以不同的效用函數和成本函數的組合來設定研究和教學上不同強度的互補/替代關係，探討不同組合在不同的誘因機制下教師的最適選擇，再透過比較不同誘因機制下的選擇結果來分析不同的教師升等續聘制度提供的誘因機制對教師研究和教學上的投入與產出的影響。結果顯示，當對教師而言研究和教學在偏好及成本上都為互補關係時，無論學校如何提供誘因，大部分的情況下都會使教師在研究與教學上的產出同時提高；反之，如果研究與教學在偏好及成本上都為替代關係時，提供偏重研究的誘因則會造成輕忽教學的問題。此外，有鑑於升等續聘制度所依賴的衡量研究、教學成果的指標經常被批評存在不確定及可操作性，本文另外考慮指標的隨機性及可操作性對誘因的影響，結果顯示，像多元升續制度這樣在研究誘因上另外再加上教學誘因的作法，若所依賴的教學成果指標有嚴重的隨機性或可操作性問題時，不但無法提升教學成果，甚至可能對研究成果造成負向影響。 This paper explores theoretically how different incentive mechanisms affect college teachers’ allocation of effort and output between teaching and research. We find that when achievement in teaching and that in research are complements for teachers, almost all kinds of incentive mechanisms increase both teaching and research output. On the contrary, when teaching and research are substitutes, providing incentive only to research tends to crowd out teaching output. In addition, we find that when indices measuring teaching performance are subject to the problems of randomness and manipulation, incentive systems that rely on the indices to provide additional incentive to teaching not only may fail to increase teaching output but also may decrease research output.
