    摘要註: 在目前富裕的環境底下,台灣人民普遍不願意從事需要吃苦的軍事行業,而現代的戰爭又需要高素質的人才,此造成國軍不易招收所需人才,在募兵制下即使招募到人才也不易說服其長期留營,為了留住人才國軍有必要提升新進人才的服役滿意度。本研究以中華民國陸軍各單位軍人為研究對象,本研究建構「國軍新進人才服役滿意度模型」以分析各種影響國軍人才服役滿意度的相關因素,本研究發放289份有效問卷使用迴歸分析探討專業技能水準、能力表現、工作態度、待遇接受度4個因素對國軍軍人服役滿意度的影響,研究結果顯示,提升軍人的工作態度和待遇接受度有助於提升其服役滿意度,為此本人亦提出「精神感召」、「獎勵規則透明化」、「增加獎勵活動」、「任務活動精簡化」、「社會福利豐富化」等人事管理政策以提升軍人的工作態度和待遇接受度並間接提升其服役滿意度。 Under present circumstances, Taiwan citizens do not want to be soldier in military industry. The modern warfare needs high quality talents. The hardship environment in Taiwan military industry is not so easy to attract the good talent. It is also not easy to persuade the soldier to stay in the military industry for a long time. In order to let the soldier stay in the military industry for a long time, we need to promote the degree of satisfaction for the new recruit.This research implements a survey of soldiers from different units in the army. It intends to build a service satisfaction model for new army recruit to analyze major factors affecting their satisfaction under volunteer military. Some 289 questionnaires were undertaken and then used the regression analysis and analysis of various to assess how professional and skill standards, professional ability, work attitude, treatment acceptance will influence satisfaction degree of new recruit. According to analytical results, work attribute, treatment acceptance will influence service satisfaction degree of new soldier. The results suggest that the personnel policy of “Spiritual Inspiration”, “Transparent Reward Rules”, “Increasing Incentive Activities”, ” Simplifying Task Activities”, “Enriching Social Welfare” will promote the work attribute and treatment acceptance. It also will indirectly promote service satisfaction degree.
