Leadership plays a crucial role in determining the future of an organization. While effective leadership enables employees to thrive, ineffective leadership can significantly hinder their growth. Narcissistic supervision, characterized by self-centeredness, emotional manipulation, and a lack of empathy, represents one such form of detrimental leadership. This study, grounded in the Job Demands-Resources model, considered narcissistic supervision a significant job demand that could adversely affect employees. It was hypothesized that narcissistic supervision would be positively associated with employee burnout and that poor job performance, including task and contextual performance, would mediate this relationship. Furthermore, two resources, flourishing and perceived organizational support (POS), were examined as moderators of this relationship. Flourishing, a holistic state of well-being characterized by resilience, a sense of purpose, and thriving across life domains, and POS, defined as the extent to which employees believe their organization values their contributions, were considered personal and organizational resources, respectively. Using a three-wave, time-lagged design, data were collected from 120 participants via the Prolific platform. As hypothesized, narcissistic supervision was positively associated with employee burnout, and poor task performance mediated this relationship. Flourishing moderated the relationship between narcissistic supervision and burnout, but only for the professional efficacy dimension of burnout. However, no significant three-way interaction was found, suggesting that flourishing and POS did not jointly buffer the impact of narcissistic supervision on burnout. Overall, this research contributes to the growing literature on flourishing in the workplace, challenges traditional views on the relationship between burnout and job performance, and recommends fostering supportive work cultures where employees can flourish and high job demands are buffered.
